Organizational health and Job engagement in employees has been considered by many researchers in behavioral sciences and industrial and organizational psychologists for many years, and has been attempting to identify its predisposing factors. Among the factors that threaten nurses' job engagement and organizational health are increasing the silence and reducing the organizational voice of nurses, which first affects their job engagement and then leads to a decrease in organizational health. In this regard, the present study investigates the effect of organizational silence and voice on job engagement of women nurses and their organizational health. This study was conducted on a non-random sample available of 268 nurses in Ahvaz hospitals. The research method is applied in terms of purpose and descriptive-correlation in terms of data collection. Data were collected by standard questionnaires with validity and reliability and analyzed using and structural equation modeling with Smart PLS software. The results of data analysis showed that organizational silence and voice of nurses with path coefficients of -0.44, 0.48 and -0.39, 0.53 and t-statistic more than 1.96, had significant effect on their job engagement & organizational health, respectively. The findings showed that the organizational silence of nurses leads to a decrease in job engagement and, consequently, a decrease in their organizational health, and, organizational voice will increase the job engagement of women nurses and thus improve their organizational health.}, keywords = {Nursing,Organizational health,Job engagement,Organizational Silence,organizational voice}, title_fa = {تحلیل ساختاری تأثیر سکوت و آوای سازمانی بر اشتیاق شغلی و سلامت سازمانی زنان پرستار}, abstract_fa = {امروزه بیمارستان‏ها علاوه‏بر شاغلان حرفه‏ای و توانمند، نیازمند پرستاران سالم، مشتاق و علاقه‌مند به‏کارند. وجود کارکنان سالم با اشتیاق شغلی بالا سال‌هاست مورد توجه بسیاری از پژوهش‌گران رفتاری و روان‏شناسان صنعتی و سازمانی قرار گرفته و تلاش برای شناسایی عوامل پیش‏بین آن مورد مطالعة آن‌هاست. از عوامل تهدیدکنندة اشتیاق شغلی و سلامت سازمانی پرستاران، افزایش سکوت و کاهش آوای سازمانی آن‌هاست که ابتدا اشتیاق شغلی و سپس سلامت سازمانی آن‌ها را متأثر می‏کند. مطالعة حاضر به‏ بررسی تأثیر سکوت و آوای سازمانی بر اشتیاق شغلی و سلامت سازمانی زنان پرستار می‏پردازد. این مطالعه بر روی یک نمونة غیرتصادفی در دسترس 268 نفره از پرستاران بیمارستان‏های شهر اهواز انجام شده‏ است. روش پژوهش از نظر هدف، کاربردی و از نظر نحوة گردآوری داده‏ها توصیفی‌ـ همبستگی است. ابزار گردآوری داده‏ها پرسش‌نامه‏های استاندارد و معتبر دارای روایی و پایایی و تجزیه و تحلیل داده‏ها با استفاده از روش مدل‏سازی معادلات ساختاری با نرم‏افزار SmartPLS بوده است. یافته‏های حاصل از تحلیل داده‏ها نشان داد که سکوت و آوای سازمانی پرستاران به‏ترتیب با ضرایب مسیر 44/0- ، 48/0 و 39/0- ، 53/0 و آمارة t، بالاتر از 96/1 تأثیر معناداری بر اشتیاق شغلی و سلامت سازمانی آن‌ها دارد. همچنین نقش میانجی اشتیاق شغلی به‏طور معنادار تأیید شد. نتایج نشان داد سکوت سازمانی پرستاران به کاهش اشتیاق شغلی و درنتیجه کاهش سلامت سازمانی آن‌ها و بالعکس آوای سازمانی باعث افزایش اشتیاق شغلی و درنهایت بهبود سلامت سازمانی پرستاران منجر خواهد شد.}, keywords_fa = {آوای سازمانی,اشتیاق شغلی,پرستاری,سکوت سازمانی,سلامت سازمانی}, url = {https://jwdp.ut.ac.ir/article_80040.html}, eprint = {https://jwdp.ut.ac.ir/article_80040_17d26b99cad10f982863639ae4518046.pdf} }
