Although women are prevalent in the field of education, their representation in leadership and decision-making roles is still restricted. The interaction of individual, organizational, and societal factors reproduces this inequality; however, this multilevel linkage has been rarely elucidated in previous studies. The study conducted a qualitative meta-synthesis that was based on a systematic review of national and international studies in order to investigate this. The data were organized across micro, meso, and macro levels and analyzed using open and axial coding. Intersectionality was also employed as an interpretive lens to comprehend the disparities in the leadership experiences of women. The findings indicated that the challenges and enablers of women’s leadership exhibit a recurring and self-similar pattern. The boundaries of possibility for women's leadership are influenced by cultural norms, patriarchal discourses, and policy structures at the macro level. This pattern is perpetuated at the meso level by informal power networks, discriminatory promotion practices, and inadequate institutional support. At the micro level, its repercussions manifest as internalized psychological barriers, fatigue, role conflict, and doubts about competence. In turn, women's agency is established through self-efficacy, resilience, leadership identity reconstruction, networking, mentoring, and the advocacy for policies that prioritize equity. Additionally, the intersectional analysis demonstrated that the quality of women's leadership experiences is influenced by their religion, race, social class, ethnicity, geographical location, and caregiving responsibilities. Ultimately, the simultaneous intervention in cultural attitudes, organizational practices, and support for women’s lived experiences is necessary to address inequality in women's educational leadership.
